Decoding Employee Happiness: A German Market Study Uncovers the B Corp Advantage in the Workplace

Does being a B Corp make you a better employer? As Germany faces a critical skilled labor shortage (Fachkräftemangel), this study by B Lab Germany and Campus Fryslân analyzes whether purpose-driven businesses have a competitive edge. By comparing independent Kununu ratings and internal B Impact Assessment data, the research reveals that German B Corps consistently outperform traditional companies in employee satisfaction, corporate culture, and workplace equity.

 

Finding and keeping good people is a constant challenge for businesses today. German companies, in particular, face a tough reality through demographic changes and continuing skilled labor shortage („Fachkräftemangel“) in the market. Recent studies from the German Economic Institute (IW) show hundreds of thousands of jobs open, hard to fill, even during slower economic times. Hence, strategically prioritizing employees and talent as key stakeholders is not a risk, but a fundamental driver for a business’s long-term success and growth.

What’s more, to offer a compelling answer to how companies can meet these evolving expectations.

At B Lab, we believe businesses can be a force for good, benefiting all stakeholders involved, especially focussing on workers. To truly understand this impact, students from Campus Fryslân at the University of Groningen embarked on an over half a year-long research study project, working closely with B Lab Germany, to investigate:

Are German B Corps better employers than traditional businesses, and if so, what makes them so?

The findings are powerful. They offer compelling evidence for the B Corp movement, showing that by putting purpose and people alongside profit, we create workplaces where employees thrive.

For existing B Corps, this study proudly affirms their commitment. For businesses considering B Corp status, it reveals a clear strategic edge in attracting and retaining top talent.

 

The Employee Voice: What Kununu Reveals

To see if B Corps genuinely offer a better employee experience, the students turned to an independent source: Kununu, Germany’s largest open-access employee review platform. This was key, ensuring insights came directly from employees, without any influence from B Lab or the company itself.

The team carefully analyzed ratings from 76 German B Corps and a comparable group of 239 non-B Corps.The dataset focused on companies headquartered in Germany. The ratings, ranging from 1 to 5 (with 5 being the maximum), covered key categories such as ‘Career & Salary,’ ‘Corporate culture,’ ‘Working environment,’ and ‘Diversity.’

 

German B Corps consistently outperform comparable non-B Corps – a trend clearly visible across all evaluated categories. The results were striking: German B Corps consistently received significantly higher ratings from their employees across all categories. Specifically, B Corps achieved a median score of 4.25 ≈ 12% higher than the non-B Corp median, notably higher than the 3.8 for non-B Corps.

This positive difference was especially clear and statistically significant in areas like „Corporate Culture“ and „Working Environment.“ These categories are closely linked to employee engagement and retention, suggesting that the B Corp approach directly strengthens factors that matter most to modern workers.

The B Corp Blueprint: How Employer Features Make a Difference

While Kununu provides external employee sentiment, the student research also explored the internal practices that drive these positive experiences, using data from the B Impact Assessment (BIA). The BIA serves as a comprehensive impact management tool companies use to measure holistically their organisational social and environmental performance. They analyzed anonymous BIA data from German Certified B Corps against non-certified companies using the same assessment in the German market.

The study focused on three key employer dimensions identified as vital for job satisfaction through academic research: Economic stability, Economic mobility, and equity, respect, and participation (non-monetary value). The results strongly highlight that B Corps implement superior practices across the dimensions of economic stability and equity, respect and participation, while economic mobility resulted in mixed results. Particularly strong performance was found in areas such as fair compensation and benefits and fostering a truly empowering and participatory workplace culture,  showing that B Corps translate their worker-centered values into concrete, measurable practices not just in pay structures, but in daily culture, participation, and decision-making.This helps explain why employees at B Corps report higher satisfaction: the organisational systems behind the scenes support autonomy, fairness, and long-term stability.

These compelling findings are an important first step in understanding the true employee benefits of being a B Corp in Germany.

  • For businesses considering B Corp Certification: The research highlights a clear competitive edge: aligning with B Corp standards can directly improve employee satisfaction, recruitment outcomes, and long-term retention.While these are initial results, the path ahead is clear. Looking ahead, future research should delve deeper into the direct impact of B Corp status on employee retention and talent attraction across markets, explore comparisons with more specific industry groups, and assess the influence of evolving B Corp standards on these outcomes. With the evolvement of the standards and impact areas, and introducing clearer minimum requirements, hopefully even greater consistency in best practices will emerge, further strengthening the evidence for the B Corp advantages.
